The Impact of Organizational Climate, Group Cohesiveness and Job Satisfaction on Retaining the Willingness of the Grassroots Cadres in the Army

In recent years, due to the transformation of the military service system, the soldiers of the compulsory service have been reduced year by year. Furthermore, both soldier’s status of the social minority and employment market competition may result in a decline in the rate of recruitment and the imbalance of compensation. This phenomenon has a severe impact on the strength of national defense and military training. If the army fails to respond to and improve the situation of predicament immediately, it will become a national security issue. Based on the existing literature on retaining willingness, the study incorporates the variables of group cohesion, organizational climate, group cohesiveness and job satisfaction, and explores their relationships between the willingness to stay and the retention of the military. The military grassroots officers and NCOs(Non-Commissioned Officers) in the northern region are the research subjects. The hierarchical sampling model is used to conduct a questionnaire survey, 350 questionnaires are distributed, and 305 valid questionnaires are collected. Data analysis is carried out using the exploratory and confirmatory factor analysis, correlation analysis and structural equation model. The research results show that organizational climate has a positive impact on team cohesion and job satisfaction as well; team cohesion has a positive impact on job satisfaction and the retention willingness, and has a negative impact on turnover intention; job satisfaction has a positive impact on the willingness to stay; the willingness to stay has a negative impact on the turnover intention.
