A study on the relationship between Organizational Change Uncertainty and Organizational Commitment:Multi-level model perspective

Facing the fast-changing and highly competitive environment, companies must be able to quickly adjust their business strategies to gain opportunities for survival and development. The manufacturing industry is in line with the leadership and promotion of collective activities and voluntary efforts, inspiring its members to continuously move forward, to obtain job satisfaction, and to shape the goals and values of corporate culture, in order to achieve the desired goals and achieve excellent performance. This is the reason why the research selected the manufacturing industry as the research object. Adopting the intention of sampling method, collecting data by questionnaire, discussing the influence of organizational change uncertainty on organizational commitment from the perspective of organizational change, and according to the characteristics of the organization nested structure, construct a multi-level test mode of employee self-efficacy and transformational leadership, and explore the effect of self-efficacy and transformational leadership on organizational change uncertainty and organizational commitment. In this study, a total of 750 questionnaires were issued to 50 companies, effective sample size was 427 questionnaires for 41 companies, and the effective recovery rate was 56.9%. The research results show that: (1) organizational change uncertainty has a negative impact on organizational commitment; (2) personal level self-efficacy has no adjustment effect on organizational change uncertainty and organizational commitment; (3) organizational level transformational leadership has a regulatory role in the relationship between organizational change uncertainty and organizational commitment. Under the strong transformational leadership, the negative impact of organizational change uncertainty on organizational commitment will be significantly slowed down. Finally, based on the research results, this study proposes some discussions and suggestions.
