The Moderating Effect of Job Alternatives on the Relationship between Psychological Contract and Turnover Intention - A Case Study of Army Aviation Forces

Popis: | 106 In the study of employees, the influence of work environment, psychological factors, and values on the turnover intention has always been concerned. Among them, the alternative concept of other work is also considered to have an impact on the turnover intention. In recent years, the discussion on how to reduce the willingness of formerly-serving military personnel to leave their jobs has attracted attention because of the fermentation of some issues in annuity reform and national defense management. Therefore, the main purpose of this study is to propose a research framework based on the theories of job selectivity, psychological contract, and turnover intention to explore the impact of variables on turnover intention. This study selected several personnel from the aviation bases to distribute questionnaires, including soldiers, non-commissioned officers and officers. Using convenience sampling method was sent through the hands of supervisors and personnel through military-military colleagues and colleagues. In this study, 300 questionnaires were distributed and 300 questionnaires were withdrawn. The effective questionnaire recovery rate was 100%. The results of the final analysis show that both the relevance of the relational enlistment motivation and the flexibility of work values have a significant impact on turnover intention. The interaction between some psychological contracts and job alternatives will also significantly affect the relationship to turnover intentions. The relevant management proposals are proposed in accordance with the results of research and analysis and hope to contribute to reducing the turnover tendency of military personnel. |
