A Study on the Relationship among Principals' Servant Leadership, Teachers' Organizational Commitment and Teachers' Job Involvement in Elementary Schools in Kaohsiung City

This study aims to have an understanding of the status quo of the Kaohsiung elementary school principals’ servant leadership, teachers’ organizational commitment, and job involvement of teachers. Afterwards, the interrelationships of the above three factors are investigated. First of all, literature review is employed to set up the theoretical foundation of the research structure. Then stratified random sampling is used to come up with the questionnaire, 510 copies of which are dispatched to the interviewees. 494 valid copies are collected and served as the basis of the analysis. Points derived from Likert 5-point Scale are examined and analyzed by Descriptive Statistics, Independent Samples t-test, One-Way ANOVA, Pearson Product-moment Correlation, and Stepwise Multiple Regression. The results are finally supplemented by semi-structured interview data. Conclusions resulting from the research analysis are as follows: 1.The status quo of Kaohsiung elementary school principals’ servant leadership ratings are above average. Among all levels, the “create community” grabs the highest score. 2.The status quo of Kaohsiung elementary school teachers’ organizational commitment ratings are above average. Among all levels, the “hard promise” grabs the highest score. 3.The status quo of Kaohsiung elementary school teachers’ job involvement ratings close to the average. Among all levels, the “job responsibility” grabs the highest score. 4.The overall existing perception of Kaohsiung elementary school teachers on principals’ servant leadership varies according to office position, and principal gender, without any conspicuous differences occurring with regard to teachers' gender, age, years of service, highest academic degree obtained, school size, and the term of principal service. 5.The overall existing perception of Kaohsiung elementary school teachers on teachers’ organizational commitment varies according to years of service, and principal gender, without any conspicuous differences occurring with regard to teachers' gender, age, highest academic degree obtained, office position, school size, and the term of principal service. 6.The overall existing perception of Kaohsiung elementary school teachers on job involvement of teachers varies according to years of service, principal gender, and the term of principal service, without any conspicuous differences occurring with regard to teachers' gender, age, highest academic degree obtained, office position, and school size. 7.The principals’ servant leadership, teachers’ organizational commitment and job involvement of teachers are all positively correlated. 8.Principals’ servant leadership and teachers’ organizational commitment all have predictive power for job involvement of teachers. Based on the above conclusions, we submit our suggestions for reference of education authorities, school administration, and future researches.
