Research on the interrelationship between Authentic Leadership and Work Engagement - using Duty-free shops employees as an example

This study focused on the influence of authentic leadership on work engagement and relationship identity. After Taiwan began to allow mainland to visit Taiwan for sightseeing, this policy has not only brought many travellers from China but also opened many business opportunities for Taiwan. One of the consequences is that the staff of duty-free shops have received increased stress, often related to sales performance and time pressure, from the group leaders, tour guides, and store supervisors. This study aims to investigate if the duty-free store supervisors can lead the staff, through authentic leadership, to increase the sales performance and enhance the staff’s confidence in the high-pressure work environment. This paper reports the results of a survey conducted on the the duty-free shops staffs who often receive tourist groups. The conclusions of this study were as follow: (1) The supervisor’s authentic leadership has a significantly positive effect on the staff’s work engagement; (2) The supervisor’s authentic leadership has a significantly positive effect on the staff’s relationship identity; (3) The relationship identity between the superior and the subordinate for has a significantly positive effect on the staff’s work engagement; (4) The relationship identity between the superior and the subordinate has an intermediary effect on the supervisor’s authentic leadership and the staff’s work engagement. According to the study results, this study provides some implications and suggestions for future research.
