A Study on the Relationships among Abusive Supervision, Work Engagement and Role Performance: Organizational Justice as a Moderator

This study is to explore the relationships among abusive supervision, work engagement, role performance, and organizational justice. Meanwhile, work engagement was used to investigate the mediating effect between abusive supervision and role performance. Organizational justice was a moderator between the mediator and dependent variable to examine the moderating effect. The main subjects were from manufacturing industry, technology industry, and service industry in Taiwan. In order to reduce common method variance, this study used the two-wave questionnaire survey with 1 supervisor to 3-5 subordinates as a team. Finally, the study received 66 teams and 251 questionnaires from 33 companies. The statistical analysis methods of Pearson correlation and multiple regression analysis were used to conduct hypotheses test. The results of the study are as below: 1. Abusive supervision has a significantly negative influence on work engagement. 2. Abusive supervision has a significantly negative influence on in-role behavior, organizational citizenship behavior-individual, and organizational citizenship behavior-organization, respectively. 3. Work engagement has a significantly positive influence on in-role behavior, organizational citizenship behavior-individual, and organizational citizenship behavior-organization, respectively. 4. Work engagement has a fully mediating effect between abusive supervision and in-role behavior. 5. Work engagement has a partially mediating effect between abusive supervision and organizational citizenship behavior-individual. 6. Work engagement has a fully mediating effect between abusive supervision and organizational citizenship behavior-organization. 7. Informational justice has a moderating effect between work engagement and organizational citizenship behavior-organization. Based on the research results, the concrete conclusions and suggestions will be provided for HRM practice and further studies as references.
