The Dual Pathway Model of Group Affective Tone on Team Creativity: The Moderating Roles of Task Complexity and Time Pressure

Past group affect-creativity research examined the effect of either positive or negative group affective tone (P/NGAT) on team creativity separately. Moreover, although there were studies investigating the underlying mechanisms, most of them retained their attention exclusively on relationship-oriented mechanisms (e.g. team collaboration, satisfaction, cohesiveness). This study presents a dual pathway model that includes both PGAT and NGAT to examine whether they influence team creativity through two distinct mechanisms- social integration and elaboration of task-relevant information. We also examine the influence of contextual moderators (i.e. task complexity & task time pressure) on PGAT/NGAT-creativity relationship. Data was collected from 56 teams in real workplace. The results supported our hypotheses: (a) PGAT was positively related to, whereas NGAT was negatively related to social integration and elaboration of task-relevant information, which in turn differentially predicts team creativity. (b) Task complexity moderated the relationship between PGAT and the two group processes; time pressure moderated that of NGAT and the two group processes. Theoretical and practical implications are also discussed.
