Although there are huge amounts of literatures related to job stress, however, there still exists inconsistence of whether job stress reduce or increase employee’s work achievement. Thus, by focusing on elementary school teachers in Taiwan, this study aims to use 4 contents of job stress: work loading, role complexity, peer relation, work profession to survey how job stress affects 2 components of work achievement: self achievement and social achievement. Also, we seek to understand the moderating effects of internal and external locus of controls between job stress and work achievements. Totally 500 questionnaires were sent and 423 were received (84.6%). Results show that: 1. Work loading negatively affects both self and social achievement. But under moderating of internal locus of control, work loading positively affects both self and social achievement. 2. Role complexity negatively affects both self and social achievement. But under moderating of internal locus of control, role complexity positively affects both self and social achievement. 3. Peer relation positively affects both self and social achievement. But under moderating of internal locus of control, peer relation negatively affects both self and social achievement. 4. Work profession negatively affects both self and social achievement. But under moderating of internal locus of control, work profession positively affects social achievement. Practically, this study provides an important issue that even under same circumstances or using same policies, different locus of controls may appear totally opposite reactions, and thus worth management to deeply consider. Academically, this study illustrates that even work profession generally positively related to work achievement, but the deep inside of work prosession in this study actually reflecting the working tenure, but not profession itself, and thus, worth future researchers to go further understanding. Also, this study constructs a conceptual framework of job stress, may provid to use in comming research. |
