Relationship among Ethical leadership, Moral Courage, Group Psychological Safety and Voice Behavior: A Cross-Level Study

Popis: | 102 Gradually, people pay more attention to ethical issues of enterprises, so academic researchers have also begun to focus on how ethical leaders improve ethical behavior of employees. Therefore, the purpose of this study is to research how ethical leaders exert their influence on the behavior of employees, inspiring their moral courage, psychological safety and voice, and thus ultimately allow organizations to keep sustainable development. However, comparing with large enterprises, the voice behavior of employees is more urgent and imperative for small and medium-sized enterprises (SMEs), which have informal and loose system, so SMEs in Taiwan are main objects of this research. In this study, a total of 1345 questionnaires are distributed, and 769 valid questionnaires are returned, including 77 SMEs. Through the cross-level analysis, the major findings of this study are summarized as following: First, ethical leadership has a positive effect on moral courage, voice behavior, and group psychological safety. Second, moral courage has a positive effect on voice behavior. Third, group psychological safety has a positive effect on voice behavior. Forth, ethical leadership has a positive effect on voice behavior through the mediating effects of moral courage. Fifth, ethical leadership has a positive effect on voice behavior through the mediating effects of group psychological safety. Based on above results, this study hopes to make up the multilevel theory and contribute to the practical field. |
