A study of the relationship among female management characteristics, staff dedication and leadership effectiveness : Example of a church affiliated medical system in northern Taiwan.

The issues of female leadership have been widely discussed in recent studies, which manifests its significance to social and academic research. While the majority of researches have been focusing on education and business field, health care field is rarely involved. Furthermore, the female or feminine management characteristics are no longer narrowly defined as management characteristics of women. And the study on female leadership no longer emphasizes on gender differences, but characteristics differences. Therefore, this paper sought to understand the female management characteristics of health care field, and to explore the relationship between female management characteristics and leadership effectiveness. Most of the studies are based on qualitative analysis of interviews with female executives to examine their management capabilities. Researchers have employed qualitative research methods to explore the career development of women, or to verify the management characteristics, style and leadership effectiveness of women. This study took the health care staff directly supervised by women as the research object, and then quantified the results for verification. This study used questionnaires to investigate the nursing staff of the two teaching hospitals in Northern Taiwan. A total of 272 valid questionnaires were recovered. Research findings are summarized as follows: 1.Female leadership/management characteristics have a significant positive influence on staff dedication and job involvement. 2.The staff dedication and job involvement have a significant positive influence on leadership effectiveness. 3.The female management/leadership characteristics have a significant positive influence on leadership effectiveness. 4.The staff dedication and job involvement partially mediate the relationship between female leadership/management characteristics and leadership effectiveness, and have a significant positive effect.
