The Relationship of Mentoring, Work Family Enrichment, Family Friendly Policy, and Organizational Commitment

Mentoring has been recognized by both academicians and practitioners as a valuable resource for employees in organizations. They define mentoring as an exchange between the mentor and protégé in which the mentor provides career function, psychosocial function, and modeling. In the prior research, empirical studies suggest that mentoring has a direct positive effect on protégés’ work outcomes. To date, few studies have explored the mechanisms for mentoring and work outcomes. In recently years, work-family research has become a popular issue in the world. Many academicians and practitioners focus on this topic that how the family roles benefit from work roles through developmental resources, positive affect, and psychosocial capital derived from work. In addition, the purposes of this study are first, to test the relationship between mentoring and organizational commitment; second, to examine the relationship between mentoring and work-family enrichment; third, to test the relationship between work-family enrichment and organizational commitment; forth, to explore the mediating role of work-family enrichment between mentoring and organizational commitment; and fifth, to explore the moderating role of family friendly policy between mentoring and work-family enrichment. In this study, the target samples were the companies that have implemented the mentoring program. We take two phases to send out the questionnaires and there were 266 valid questionnaires. The results showed that mentoring was positive related to organizational and work-family enrichment. Work-family enrichment fully mediated the relationship between mentoring and organizational commitment. Further, family friendly policy couldn’t moderate the relationship between mentoring and work-family enrichment. Our findings encourage administrators to put mentoring and family friendly policy into execution and to provide more resources in workplace. Our findings also indicate to managers the importance of employees’ work and family life.
