The influences of multiple identity on non-profit organizations volunteers' job stress and loyalty behavior─the identity gap perspective.

In the challenging environment, the trend of commercialization by non-profit organizations is already unavoidable. This research aims to assess whether the business behavior of non-profit organizations would result in the phenomenon of multiple-identity in organizations by volunteers and whether the multiple organization identity would cause organization identity gap. In addition, I investigate the relationship between identity gap and job stress to determine whether job stress that originated from organizational identity gap would affect volunteers’ loyalty behavior. The main observation of this research is from the selected 27 non-profit organizations’ volunteers from two stage questionnaires, total usable questionnaires are 203. Results of the analyses showed that non-profit organizations could in fact have two incompatible identities. One is competence and the other is warmth. Results showed that identity gap does in fact exist in an organization and this could be the cause of job stress among the volunteers, furthermore it influences their loyalty behavior towards the organization. The additional founding is that identity gap has directional attribute, cross interaction exist between current identity and expectations identity and moreover, if volunteers’ perceptions of the non-profit organizations is of competence, it will exert more positive response compared to the warmth of a non-profit organization.
