A Study of Job Stress and Job Satisfaction on Contract Staffs in National Chung-Hsing University

With the transformation of national universities into public corporations, they have set up endowment funds to raise money for their expenditure since 1996. In view of contract staff have become one of the main force in national university administration, the motivation for doing this research is to study whether the perception of job stress will affect job satisfaction considering the difference in job titles, work units, and job characteristics. The aim of this research attempts to explore the relationship between job stress and job satisfaction of the contract staff. This study involved a questionnaire survey, and its framework was built on the basis of two aspects. The “job stress” aspect examined six sets of variables, including the work itself, role stressors, interpersonal relationships, career development and achievement, organizational structure and climate, and work-family interface. The “job satisfaction” aspect explored five sets of variables, including work identity, compensation, supervisor, promotion, and working partners. In addition, all study subjects were drawn from the contract staff of National Chung Hsing University. A general survey consisted of 205 copies of questionnaires were distributed and 179 responses were gathered, excluding 2 copies of invalid questionnaires. The valid questionnaires were 177 copies and the survey coverage reached 86.34 %. The main results of this study are as follows: The working stress of the contract staff of National Chung Hsing University stays at the point below the middle level. The variable of work-family interface was a major cause of stress for the contract staff. Also the variable of individual background (age, job titles, work units and job characteristics) had a significant impact on job stress for the contract staff. The young contract staffs have more working stress then the elder one. Who works at the first level administration unit has the higest working stress at the “work-itself” aspect. The result of job satisfaction stays at the middle level and the apsect of “working partners” indicated the greatest degree of job satisfaction for the contract staffs. The professional contract staffs have higher job satisfaction then administrative and technic one. The professional and administrative contract staffs are more satisfied to their salary then technic and affairs contract staffs. It was obvious that there was a moderate negative correlation between job stress and job satisfaction for the contract staff of National Chung Hsing University; that is, higher stress levels lead to lower satisfaction levels. Based upon the above conclusions, this research hopes to provide suggestions to upper organizations, national university personnel offices, contract staff and future researchers as a reference.
