One of the best approaches for service organizations to enhance their superiority and strength in the competitive society is to offer good customer service, and the employees’ behavior is a key point in organization. Hypothises are drawn based on the literature review. First of all, the job satisfaction positively influences employees’ behavior, and the employees tend to be satisfied with their career due to the responsibility with high job autonomy. And secondly, the importance of organizational citizenship behavior (OCBs) is raised besides in-role behavior in service organization. Therefore, how to influences OCBs by higher job satisfaction due to a high job autonomy is an important issue in management. This survey research examines the relationships of job autonomy, employees’ job satisfaction and OCBs by a survey of both profit and nonprofit organizations. Aside from the the relationship of three variables, the comparison between profit and nonprofit organizations is also discussed. According to the empirical results, job autonomy positively influences job satisfaction. Furthermore, mediated by job satisfaction, job autonomy significantly leads to positive OCBs. Implications are also provided at the end. Hopefully this study could be effectively beneficial to service organizations.
