The Study on the Relationship between Leader-Member Exchange and Job Performance in Feedstuff Corporations: The Mediating Effects of Organizational Commitment

This study investigated the relationship among Leader-Member Exchange (LMX), organizational commitment, and job performance. Moreover, the effects of individual demographical differences on these variables, and the mediating effects of organizational commitment. The samples of this study were the Feedstuff corporations in Kaohsiung and Pingtung area. Altogether sent out 500 questionnaires, but returned effectively questionnaire is 296. The effectively returns-ratio is 59.2%. The results are as following: (1) Age, marital status, and tenure have significant differences on LMX. (2) Age, marital status, and tenure have significant differences on commitment of effort; Age and tenure have significant differences on commitment of retention. (3) Gender has significant difference on job performance. (4) LMX has significantly positive effects on both organizational commitment and job performance. (5) Organizational commitment has positive effects on job performance. (6) Effort, value and retention commitment have mediating effects on the relationship of LMX and job performance.
