Popis: | 93 The main purpose of the research was to investigate the relationship between the motivation-hygiene factor and the organizational commitment of Student Affair personnel in the Southern Universities. The first step of this study was the collection of the relevant background with regard to the motivation-hygiene factor and organizational commitment. The literature gathered was subsequently investigated and discussed. Secondly, the framework of the research was proposed utilizing the questionnaire method. Based on the methodology established, the research instrument - “The Questionnaire in investigating the motivation-hygiene factor and the organizational commitment” - was developed. The questionnaire so produced was then distributed to the personnel serving in Student Affair departments in the Southern Universities. 283 copies of the 303 questionnaires issued were returned, of which 272 copies are valid. Accordingly, the returning percentage was 93.3 and the data validation rate was 90﹪. Finally, the data collected was analyzed using the statistics methods, including descriptive analysis, t-test, one-way Anova, Parsons product-moment correlation, paired t-test and multiple stepwise regression. The result was given and interpreted. Conclusions of this study are follows: (a) Student Affair personnel possessed middle degree of the perception in the motivation-hygiene factor. (b) Among the three factors of motivation factors, Student Affair personnel possessed higher perception in “work” and they possessed lower perception in “growth and learning”. (c) Among the three factors of hygiene factors, Student Affair personnel possessed higher perception in “work environment” and they possessed lower perception in “administration and personnel examination”. (d) Student Affair personnel reached higher than mid-level perception in organizational commitment. (e) Among the three factors of organizational commitment, Student Affair personnel possessed higher perception in “the willingness to exert considerable effort”, and they possessed lower perception in “a strong desire to remain with the organization”. (f) Student Affair personnel working for exact or less than three years possessed higher perception in the motivation-hygiene factor. (g) Student Affair personnel serving as managers or commissioners possessed higher perception in “work” of the motivation factors. (h) Student Affair personnel working for exact or less than three years、graduating from the junior college and serving in national universities possessed higher perception in hygienic factors. (i) Student Affair personnel over 56 years old possessed higher perception of organizational commitment. (j) Student Affair personnel graduating from the junior college and serving in private universities possessed higher perception in“ a strong desire to remain with the organization”. (k) Student Affair personnel serving as managers or commissioners possessed higher perception in “a strong belief in and acceptance of the organization values”. (l) Student Affair personnel with more perception in the motivation-hygiene factor possessed more organizational commitment. (m) The motivation-hygiene factor was capable of predicting organizational commitment, and among others, “work” was the most powerful predicting unit. According to the conclusion drawn above, this study brings about the following results: To the Universities: (a) Providing more opportunities to Student Affair personnel as well as developing and implementing the “learning for all of the life” system. (b) Establishing a fair system of personnel examination as well as promoting the excellent Student Affair personnel. (c) Investing more human resources to the Student Affairs as well as balancing its quality and quantity. (d) Establishing a wonderful surrounding as well as raising the centripetal force of Student Affair personnel. (e) Setting up the way Student Affairs should be developed as well as promoting the organizational commitment of Student Affair personnel. (f) Educating the young Student Affair personnel actively as well as increasing the force of student affairs. (g) Using human resource of the organization properly as well as raising all the effectiveness of Student Affairs. (h) Paying attention to the senior Student Affair personnel as well as setting up a successive system of Student Affairs. To the Student Affair personnel: (a) Participating in learning actively and chasing the growth from the individual to the organization. (b) Expressing the opinion properly and helping the universities to establish a proper system of personnel examination. (c) According to the motivating factors highlighted, promoting the professional awareness persistently. (d) Promoting individual competency from time to time and keeping the desire and motivation for the work consistently.
