A Study on Turnover of Contract Nurse in a Public Medical Center

Popis: | 94 This research discusses the motivation factors of Contract Nurses in a Public Medical Center. It compares the reason for resignations by Contract Nurses according to the Nurses and their Managers. A cross-sectional study is applied to one Public Medical Center which is located in Southern Taiwan. All former Contract Nurses and current Supervisors which includes Nurse Leaders, Vice Nurse Leaders and Administrative Group Leaders are invited to participate in this research. Data is collected by written survey and telephone interviews. A total of one hundred and thirty-two (132) questionnaires were distributed to Contract Nurses and eighty (80) were returned. Two (2) telephone interviews and eighty-two (82) valid surveys were collected. This counts for sixty-two percent (62%) of all questionnaires. For current Management Personnel, eighty-four (84) surveys were sent and eighty-one (81) were returned (96.4%). Collected data is analyzed by the following methods that include descriptive statistics, t-test, One–Way ANOVA, nonparametric tests and the Pearson Product Moment correlation coefficient. Research results shows that the primary reasons for Contract Nurses to resign from their employment are due to salary and promotions. The secondary factors are leadership style, workplace challenge, self-growth and development, direct working environment, external environment, working atmosphere, interpersonal elationships and an indirect working environment. The reasons for resignation did not seem to be effected by the Nurses age, marital status and number of children, educational background, servicing department or the year of resignation. Different career years of service illustrated significant difference in the direct working environment as well as the workplace challenge. Contract Nurses age and years of career services do not have any obvious relationship with the eight (8) resignation factors. The Management Personnel concludes that the most important reason for resignation of Contract Nurses was the workplace challenge. Other factors were salary, promotion, external environment, work atmosphere along with interpersonal relationship, direct working environment, leadership style, self-growth and development and an indirect working environment. The Managers age, educational background, job title and years of service play an important role in explaining why Contract Nurses resign, but the marital status and the work department do not have any effect. The Managers age and number of working years do not show any significant relationship with the eight (8) resignation reasons. In comparing the different reasons for former nurses who resigned that were Contract Nurses and their Supervisors, it finally demonstrated that the workplace challenge, work atmosphere, interpersonal relationship and external environment were the four (4) most significant differences for the nurse’s resignations. This research can provide extra reference to hospitals and related institutions in order to lower the Contract Nurses resignation ratio. |
