Research on factors for decision regarding wage management of Taipei county private day care centre workers ABSTRACT Through proper wage management, day care centres can attract outstanding childcare workers, create advantage in recruiting, increase work satisfaction, decrease turnover rate, aid in elevating quality of care. From the perspective of managers, only good service can increase chance for contending. However, personnel costs usually counts for a large portion of the institute’s expenditures. Therefore, this research focus on the wage management of childcare workers: what factors will affect the manager’s decision making, and how to construct a perfect wage management. The purpose of this research is: 1. Understand the current wage management of an average private childcare centre 2. Investigate deciding factors for wage management of childcare worker 3. Provide childcare managers with reference for wage management According to sources, deciding factors of wage management include: external factors, organisational factors, and personal factors. Wage management can be divided into wage type (basic wage, subsidy, incentive wage) and wage structure (wage rate, wage differentials, wage level, wage increase). This research uses Taipei county private day-care centres managers as main subjects, multi-phase delaminate random sampling as sampling method, and questionnaire investigation as relevant data collection method. This research sent out 460 questionnaires; 288 of the returned questionnaires are valid; questionnaire return validity rate is about 62.61%. Using SPSS statistical analysis software, according to the hypothesis of this research, the analysis methods used were: descriptive statistical analysis, student’s t-test, one-way ANOVA. Analysis found that basic wage is affected by “price index”, “location of day-care centre”, and “age of manager”. Subsidy wage is affected by “quantity and quality of work”, “academic background of manager” and “achievements of childcare worker”. Incentive wage is affected by “quantity and quality of work”. Wage rate is affected by “seniority of childcare worker”. Wage differential is affected by “location of day-care centre”, and “value of wage for manager”. Wage level is affected by “the prosperity of economy”, “wage level of childcare worker”, and “ability to pay wages”. Wage increase is affected by “price index”, “wage level of childcare worker”, “salary increase of civil servant”, and “age of manager”. With these results, one would recommend day-care managers to solidify their academic background, human resource management ability, observation ability of external environment changes, and ability to react to changing circumstances. Having these abilities, the manager can then construct a wage management that fits into the standard of living of childcare workers. This wage management will attract and keep talents, and encourage workers to focus on childcare activities. Thus achieving the goal of day-care centre and elevating the quality of child care. Wage management of day-care centre is affected by many external factors. One would recommend overseeing organisation to investigate wages of day-care centres. According to the results, construct a wage management system that fits the childcare workers. In doing so, when founding a new private day-care centre or adjusting wages, managers have a definite standard to follow. Thus decrease the difference caused by location, economical, or manager personal factors. Therefore, childcare workers will receive fairer wages.
