Employee's Cognition, Reaction and Turnover Intention under Organizational Change- A Study of Privatization for Maintenance and Supply Group of Air Force Academy

Popis: | 92 As most of the countries of the world are trying to enhance their competitive advantage and productivity, Taiwan government considers the privatization of the public enterprises as one of its important policies and goals. It hoped that after removing the restriction of the privatization policy for the public enterprises, resources can be used in the most effective way. The Ministry of National Defense at the same time implements (or is implementing) the Project of Entrusting Private Company for Military Aircraft Maintenance. This project does not only decrease the cost of personnel but also assist the development of the private aviation industry in the local market. This study conducted a survey from the sample of the Air Force maintenance unit, which implements (or is implementing) the Project of Entrusting Private Company for Military Aircraft Maintenance. Respondents were asked about their cognition and reactions toward the privatization and their turnover intention. Total number of sample respondents was 632 and total number of usable respondents was 580. The response rate was 91.77%. Many statistic techniques, which included descriptive statistic analysis, factor analysis, reliability analysis, T-test, one-way analysis of variance, as well as correlation analysis, were employed in this study. By using the software of SPSS for Windows, this study performed above data analyses and showed the results as follows. 1.During the process of privatization, the more benefits employees were guaranteed, the more supportiveness employees express toward the policy of privatization. Thus, to win the employees’ support of the privatization policy is the most important thing that employers should concern. 2.Employees whose organizational tenure are over 10 years concern more about the organizational change than those with less than 10 years. Therefore, a planning regarding protection of employees’ rights should put the factor of employees’ organizational tenure into consideration when an organization undergoes the process of privatization. 3.An employee’s reaction regarding the supportiveness toward the privatization policy was positively related to his turnover intention. In order to maintain excellent employees for an organization, a policy maker should consider employees’ reaction as one of the most important indicators. |
