A Linkage Study of Organizational Commitment with it's Antecedent and Outcome Variables -Taking the Employees of NEPZ As an Example

| Popis: | 82 The main purpose of this thesis is to establish a thinking model to gain an insight into the relation between organizational commitment''''s antecedent and outcomes, and offer some practical proposals to the managements to improve the total labor product- ivity and management skills of whole organizations by taking hold of the important variable of determinants.The antecedent variabl- es include demographics, job characteristics,organizational clima- te,family factors,and type A/B personality;leader behavior ident- ified as moderator variable;outcome variables include job perfor- mance and attendance rate.This research has chosen the employees of NEPZ as random sampling sample, and conduct the questionnaire survey to proceed the data collection. The statistical methods applied to perform the data analysis are descriptive statistics, simple correlation analysis,ANOVA & posteriori multiple comparis- ons, T test,canonical correlation analysis,and stepwise regression analysis to test the differential-relations hypothesis. The major findings and important results with specific contributions of this research have been reported,e.g.,The correlation between demographics and dependent variables:1.The employees with age between 41-50 years old reveal a highest score on autonomy perce- ption,exertion commitment,continuance commitment,organization identification,and attendance rate. This finding suggests a implication for making good use of human resources by strategical HRM thinking.2.The employees with seniority of 4-5 service years reveal a highest outstanding job performance,etc.On the basis of such results, this research also makes some practical improvement proposals on the area of job design,family living,individual car- eer planning,working environment,organization structure,manpower arrangement & placement, and job performance evaluation etc,to improve the total management performance in all aspects. |
