The prevalent skills shortage poses a great challenge to companies. Nowadays recruiters are having difficulties finding suitable employees, although qualitative staff can be seen as a source for competitive advantage. When selecting applicants, hiring managers pay attention to the fit of the applicants with the organizations especially in terms of the values, which refers to the person-organization fit. However, with the help of the internet the hiring process changed, implicating that e-recruiting strategies are becoming crucial. In view of this, the use of social networking sites in the recruiting process plays a significant role because more personal information about candidates is available. Yet, it is not clear how recruiters attain a good fit in times of online recruiting. With that said, this thesis examined how e-recruiters can ensure a high person-organization fit in the hiring process. For this purpose, six recruiters from different medium-sized and large Austrian companies were interviewed. A semi-structured interview guideline was used and the data analysis was based on the thematic analysis suggested by Braun and Clarke (2006). The results indicated that a first measure for ensuring a high fit is the authentic company presentation on social media. Thereby, recruiters show the organizational culture and its values, which is significant so that candidates can already assess if they would the company. A further measure is the applicant screening since recruiters assess the fit based on personality conclusions made during the screening process. In view of this, the application is evaluated, but moreover hiring managers search for personal applicant information on social media. Nonetheless, the online screening is not a standard procedure in the hiring process. Despite this, the most decisive means are the job interviews and the trial working day because recruiters are able to assess if they get along with a candidate, if the mutual values and expectations match and if the applicant fits the team. Given these findings, a model for ensuring a high person-organization fit could be developed. Author Gabrijela Mandic, BSc Masterarbeit Universität Linz 2022 |
