Organizational identification (OI) can be defined as the perception of oneness with and belongingness to the organization (Ashforth & Mael, 1989). OI can be judged from different angles (see foci): the identification one’s hold toward the organization he work for or the identification one’s report having toward the job (or position) he currently hold within that particular organization. According to cognitive dissonance theory, dissonance produces discomfort for employees and, correspondingly, arise pressures to reduce or eliminate the dissonance. Based on the after mentioned, it seem foreseeable that a discrepancy between identification foci levels could influence employees to invest or withdrew themselves from work. Such dissonance could, indeed, influence certain employees to present themselves to work even though sick (ie. presenteeism) and others not to present themselves (ie. absenteeism). This research aims at two objectives: 1. assess the extent to which a perceived discrepancy between identification foci levels influence employees’ motivational patterns and attendance behaviors (ie. presenteeism and absenteeism); 2. determine if motivation (as measured by the self-determined theory) play a role between the perceived discrepancy and attendance behaviors (ie. presenteeism and absenteeism) displayed be employees. Two trends emerge from the results collected through web based surveys amongst employees coming from two Canadian higher learning institutes (N1=130; N2=210): 1. the negative influence of the discrepancy between identification foci levels on employees’ motivation level; 2. the mediating role of motivation on the relation between the perceived discrepancy and presenteeism. Limits and implications of these findings are discussed in the conclusion. |
