This thesis examines the onboarding of newly graduated nurses in Zealand university hospital. Showcased by a comparatively embedded case study it aims to shed light on the nurses' work, motivation, and psychological needs in the first period of their employment. Using these metrics, the successfulness of the onboarding process' evaluated. Furthermore, this thesis aims to uncover the necessary conditions of a successful onboarding, thereby increasing the retention rate in the department. This thesis accomplishes this by using qualitative data and an abductive and exploratory analysis strategy. The problem statement is therefore: "What significance does the onboarding process have for the motivation and retention of newcomer nurses at Zealand University Hospital?"The theoretical framework of this thesis is based on onboarding as well as psychological needs and work motivation in relation to Bauer's onboarding model, and Deci and Ryan's "Self-Determination-theory".The case study highlights the importance of a healthy culture and psychosocial work environment in the motivation and retention of newly hired nurses, and especially for the new graduates. The conclusion is therefore that the successful transition to practice requires a well-structured and long-term onboarding program.
