Abstrakt: This article discusses a unit in a general medical ward with patients of high severity and complexity with an advancement rate of the unit's nursing staff passing Clinical Ladder-3 of 0%, which was lower than the hospital-wide N3 average of 11.1%, and an advancement rate that had remained at Level N2 for 9.5 years. Therefore, we launched a project to make improvement hoping to raise the N3 advancement rate to 15.4%. An analysis in January 2019 revealed that the causes included: inability to grasp key points about case patients, lack of writing skills, no spare time to write reports, difficulty in selecting suitable cases, and not knowing what courses are required for N3. The project was carried out from February 1, 2019 to November 30, 2020, and included the following measures: courses on case report writing, one-on-one counseling and follow-ups, a co-learning group, case selection consultations, and an incentive mechanism to encourage advancement. After the project was implemented, the N3 advancement rate of this nursing unit increased to 30.8%. In addition to a boost in the sense of accomplishment and professional competence of the nursing staff, the project helped stimulate professional growth among staff and improved the quality of clinical care.
