The Relationship among NPO Volunteers' Motivations, Organizational Commitment, Job Satisfaction and Job Involvement–A Case Study of Mount Fo Kuang Volunteers in the Main Mountain

For voluntary service in the 21st century, whether in public sector organizations or non-profit organizations (NPO), the partifipation of volunteers facilitates organizations to save finacial resources and human resources more effectively. Above all, the perseverant and non-profit spirit of Buddhist NPOs on the social service can simultaneously improve the potence and effeciency of work and service from the perspective of quality and effects. Therefore, it is very important to discuss the volunteers’ enthusiasm and devotion on work and service. The occurrence of weariness and reduction of service enthusiasm lead to high turnover rates. Under such circumstances, it is difficult to sustain effects of service. According to literature review of researchers both at home and abroad, the paper, based on correlations among the participation motivation, the organizational commitment, the job satisfaction and the job involvement, discusses that the participation of voluntary service can benefit the people, improve the social morality, and enable them to engage in the work of volunteers in return. The study finds that 1. the organizational commitment and the job involvement are respectively the intervening variable of the participation motivation on the job satisfaction part which means that the organizational commitment and the job involvement part influence the strenghth of participation motivation on the job satisfaction; 2. the job involvement is the intervening variable of the organizational commitment on the job satisfaction part which means that the job involvement part influences the strength of organizational commitment on the job satisfaction; 3. the organizational commitment acts as the intervening variable of the participation motivation on the job involvement part which means that the organizational commitment part influences the strength of the participation motivation on the job involvement. From the research conclusions, it is found that each volunteer sacrifices their own vacations and private time to the voluntary work. With enthusiasm and compassion, they devote their time and energy to serve the public. Setbacks might take place during the service process and then the service will decrease as a result. Most of jobs that volunteers engage in are repetitive or relatively simple work. If we can offer volunteers solicitude, encouragement and support, establish their strong faith that thinking of the Avalokitesvara or worshiping the Avalokitesvara are inferior to serving as a Avalokitesvara, improve their interest and satisfaction, or present more room for them to commit through job enrichment to make them realize the importance and influence of their jobs, they then will have stronger job envolvement and feel their importance to the organization. In this way, they can definitly improve their job satisfaction and introduce more people to participate in the voluntary work.
